简介

社会交换理论认为,员工与组织之间的交换包括社会交换和经济交换两种形式。

社会交换关系是高度信任的,向员工提供广泛的投资,关注长期的关系和强调关系中的社会—情感方面 。相反,经济交换是没有情感的,员工不能获得组织和雇主的关系投资。经济交换是短期导向的,双方具有固定的、被明确界定的义务和权利。交换中强调的是诸如薪水和福利等狭窄的财务义务,而不关注对员工的长期投资(如稳定的工作或职业生涯规划),经济交换不强调社会—情感方面。在雇佣关系中,经济交换为雇员和雇主关系的形成提供了基础,有的雇主在此基础上与员工建立社会交换关系。

信度与效度

Shore, L. M., Tetrick, L. E.,Lynch, P., & Barksdale, K. (2006)对364名工商管理在职硕士进行了第一次问卷调查,第一次调查中,经济交换分问卷包括6道题,内部一致性系数为0.68;社会交换分问卷包括8道题,内部一致性系数为0.86.

后来,他们又对251名位于美国西部的航空航天工业的小公司工作的员工,进行了第二次问卷调查,经济交换分问卷添加了三道题目,内部一致性系数为0.78,社会交换分问卷题目没变,内部一致性系数为0.87,有良好的信度。
